Leading Radio’s People: Part Two

Effective people management in radio requires being respectful, positive and fair, and promoting a “recognition-rich” culture, according to last week’s examination of quality leadership (CAW 6/6). The same can be said of self-awareness, humility and dealing with people as individuals, which are the focus of this week’s follow-up. Strong managers in radio are more important than ever and Country Aircheck’s panel explains why. Familiar Ways: Emmis/Indianapolis SVP/MM Charlie Morgan identifies two common mistakes among managers that are notably troublesome. “Not knowing your own strengths and weaknesses and how your behavior is being perceived by others is Charlie Morgan problematic,” he argues. “I see that a lot in really bright, ambitious and talented people because they’re so focused on achieving goals that they’re somehow blinded to the human relationship side of things.” Relatedly, inflated managerial egos can be harmful. “You have to realize that in a lot of ways you’re in the least powerful position of your career, not the most powerful,” Morgan continues. “Looking at it as ‘I’ve arrived, I’ve got the title, I’ve earned this’ or ‘I’m in charge’ is not a tactic I’ve seen inspire people to do their best.” A 2014 study of 1,512 employees across six countries by business research nonprofit Catalyst is one of many in recent years to support Morgan’s assertion. Humility was among the four most important leadership Tee Gentry behaviors in making employees feel included, which carries major benefits related to innovation and engagement. With a nod to Jimi Hendrix, Frankie Ballard opened Friday’s CMA Music Festival show at Nissan Stadium with a guitar rendition of the “Star Spangled Banner.” (See a recap of Thursday’s show here.) Clint Black got the crowd warmed up for the core of the lineup, led by Chris Stapleton, who delivered one of the night’s more entertaining moments – and it didn’t even require a song. Sam Hunt received the warmest welcome yet with “Leave The Night On,” “Raised On It” and “Take Your Time,” among others. An all-attitude Eric Church was greeted with even more fervor when he opened the next set with “Knives Of New Orleans.” Others included “Mr. Misunderstood,” “Record Year” and “Mixed Drinks About Feelings” with guest Joanna Cotten. The unbilled Chris Janson scored some stage time with his hit “Buy Me A Boat” and a harmonica solo that electrified the crowd. Fellow surprise guest Justin Moore performed next and both he and Janson appeared for the opening number of Hank Williams Jr.’s set with “Born To Boogie.” Church even joined Bocephus on “Are You Ready For The Country.” “The Party’s On” and “Family Tradition” followed. A characteristically powerful Carrie Underwood capped the night, appearing onstage at 11pm with “Last Name.” She also performed “Undo It,” “Wasted,” “Church Bells” and “Something In The Water,” among others. “Y’all done filming? Now we can start.” Headliner Blake Shelton made sure to get what he called the “TV songs” out of the way before asking the crowd, which he estimated in the millions, to sing along on “Gonna.” “For four million people, y’all are right in the pocket,” he said. “That’s hard to do.” The night opened with Marshall Tucker Band’s performance of the national anthem and a four-song set from the Nitty Gritty Dirt Band. Chris Young got the crowd on its feet with “Aw Naw,” and followed with “I’m Comin’ Over,” “Gettin’ You Home,” “Lonely Eyes” and “Sober Saturday Night” before being joined onstage by the first “surprise” guest of the night, Cassadee Pope, for “Think Of You.” Blake Shelton Cole Swindell’s performance of “You Should Be Here” inspired a stadium full of lit and swaying cell phones. MY TUNES: MUSIC THAT SHAPED MY LIFE Red Bow’s Brooke Eden discusses her most influential music: 1. Holly Dunn’s “Daddy’s Hands:” It was the first song I ever sang. I was four. When my grandfather in South Carolina found out I was a singer, he sent me that song and said, “When you learn it, I’ll come visit you in Florida.” I learned it that day, and the next day he visited. That was the beginning of my Brooke Eden love for music. 2. Shania Twain’s “Any Man Of Mine:” That was the first song I ever performed live. I was five and I sang it with my dad’s band. I remember being like, “Yes, this is what I want to do with my life.” 3. Eric Church’s Chief: That was the first time I really listened to the production of an album and thought, “Who produced this?!” I’m a huge fan of Jay Joyce and have started writing with him. That’s been a dream come true. 4. Adele: I love her voice so much. I fell in love with her music with her album 21. The way she delivers her songs is just incredible. 5. LeAnn Rimes: I was nine when she was 13 and came out with “Blue.” All I had seen before were older country singers. I’d thought, “Okay when I get to be in my 20s I can be a country singer.” She made me realize you can be any age and be a country singer. I looked up to her so much. • Highly regarded music you’ve actually never heard: It’s not like I haven’t heard of The Beatles, but I’ve never really delved into their music. • “Important” music you just don’t get: As a kid I didn’t get opera, but then in high school I started singing it and liked it. • An album you played incessantly: Lana Del Ray’s Born To Die. And all of Chris Stapleton’s music, before and including Traveller. And Brandy Clark’s 12 Stories. • An obscure or non-country song everyone should listen to right now: Thomas Rhett’s “I Feel Good.” I could be having the worst day ever and I’ll put it on – and it makes me feel good. • Music you’d rather not admit to enjoying: Hard-core hip hop, like Tupac. Sometimes I turn it on, put my head down and dive into whatever I need to do. A cup of coffee and some Gangsta rap and you can get things done!

Once the sun was down and the cameras were rolling, Little Big Town opened with audience favorites including “Pontoon” and “Day Drinking.” Karen Fairchild addressed the largest mass shooting in U.S. history saying, “It would not be right if we didn’t sing this next song for our friends in Orlando who are suffering and struggling. Love is bigger than the hate.” The band was joined by Pharrell Williams for “Miracle” from their Wanderlust project. Hosts of the Aug. 3 ABC-TV televised special Thomas Rhett and Brett Eldredge stormed the stage announcing performances that had already happened before diving straight into a duet of Rhett’s “Vacation.” On his own, Rhett warmed the audience nicely with “Make Me Wanna,” “Get Me Some Of That and “Die A Happy Man,” and even got the crowd to bounce on “Crash And Burn.” Eldredge was intensely enjoying his first stadium slotting during “Lose My Mind,” “Beat Of The Music” and “Wanna Be That Song.” Rhett returned as the two collaborated on “You Can’t Stop Me.” Keith Urban’s set opened like his new album and tour with “Gone Tomorrow (Here Today).” He mixed catalog pillars with his latest including “Where The Blacktop Ends,” “Blue Ain’t Your Color” and “Somewhere In My Car.” His entertaining extended to the comedic when he asked the crowd how they were enjoying the week. “How many [are here] from Nashville? Smyrna? Mt. Juliet? Woo! Mt. Juliet in the house!” He finished with single “Wasted Time.” Bryan was a true crowd pleaser, opening with hits including “That’s My Kind Of Night” and “Play It Again” before settling the mood for “Drink A Beer.” “Something has been real heavy on my heart today,” he said in setting up the tune. “I want us to take a brief moment of silence and think about all those families who’ve been affected in Orlando and what happened in our great nation last night.” Urban returned to the stage for an assist on “Huntin’, Fishin’ And Lovin’ Every Day” and a medley of country favorites before Bryan retook solo control and sent the crowd home happy to “Country Girl (Shake It For Me).” –Chuck Aly

Capitol’s Luke Bryan has teamed with Chevrolet as a brand ambassador. Luke will work with Chevrolet on a variety of projects over the next three years and the automaker will sponsor his Farm Tour this fall. More here. On average, more than a third of adults in each international region studied listen to country music. That’s one of the key findings from CMA’s research study titled International Country Music Consumer Habits. (continued from page 1) with difficult situations and personalities. “Put yourself in their shoes,” urges Beasley WQYK/Tampa OM/PD Tee Gentry when hard conversations become necessary. “If I’ve done something wrong, I don’t want somebody screaming at me. If a good talent makes a mistake on the air, for example, they usually know it and don’t need me hammering them over it. If I see a pattern, we’ll sit down, I’ll ask what happened and we’ll try to correct it.” Attitude on the manager’s part is everything, Morgan suggests. “I wake up every morning assuming people want to come to work and do good things,” he says. “So the first thing I do and that I ask managers to do is to inquire, ‘Okay, what’s really causing that?’ Then we challenge ourselves to see what we may be contributing to the problem. Is it the way the compensation plan is structured? The work environment? Start with the root cause and don’t view bad behavior as an indication they’re not a good employee. If you’ve built some kind of genuine human connection with that person and they know at their core that you’re there to try to make the organization and them more successful, you can usually have a candid conversation even though they’re not fun.” Conflict resolution among people presents its own challenges,

according to Middle Tennessee State University Music Business professor Paul Allen, whose resume includes a seven-year stint as CRB Exec. Dir. and radio ownership. “I teach my students that they should separate the personalities from the issue, and make the focus on the issue only,” he says. Sometimes it’s hard to even identify the issue, however, and a more direct approach is warranted. “I had a couple of key employees who were in a personality conflict that was upsetting the staff,” Allen recalls. “I found it to be one of those ‘he said, she said’ situations. I resolved it by having both into my office for a brief, closed-door, stand up meeting, in which I said to them, ‘I don’t know which of you is telling me the truth, but if the two of you don’t resolve this, I’m going to fire one of you. This meeting is ended.’ Of course Paul Allen they didn’t know which one I would fire and I don’t know that I would’ve fired either, but I wanted to leave the impression that it could happen if they didn’t work it out. The result was much smoother waters with only an occasional ripple.” Terminating an employee can be uncomfortable but necessary. “I have no problem coaching them in the right direction or trying to get them corrected,” Allen continues. “But if we can’t, I also have no problem firing them.” And sometimes a termination is beneficial. “Not just because it demonstrates accountability to the other staff,” Allen adds, “but because usually they know there was an issue and they appreciate the manager’s ability to see it and resolve it, even if it results in someone leaving.” Individual Mandate: Seeing and treating people as individuals – the “human part,” as Morgan affectionately calls it – carries significant benefits. “That’s hard,” he admits. “It’s easier to see ‘the programming team’ or ‘the sales team.’ The reality is that it’s a hairy, interesting cocktail of unique individual personalities with stuff going on every day in their real lives that matters to them. You’ve got to stay centered on that to have maximum impact.” How? Start with regular trips around Dr. Jackie the office or “talking straight,” as MTSU Gilbert management professor Dr. Jackie Gilbert puts it. “And not simply to those who polish your managerial apple. Just five minutes a day – each time with a different member of your team – will make you appear less like an inaccessible Oz and more like a workplace partner.” Gilbert says that “management by wandering around” is mutually beneficial because it shows engagement on the manager’s part while

providing a better sense of the organization’s inner workings. It also helps in identifying individual employee talents, work preferences, dispositions and motivators, something Morgan has been working overtime on since adding interim Market Manager duties at Emmis/New York, which brought another 120 people under his supervision. “For me it’s part art and part science,” he says. “I’ve learned and observed enough to understand what certain talent themes and behaviors look like in people and that’s one part. The other really is allowing people to know you. Then you’re in the position to ask questions about what makes them tick or what’s frustrating them.” The Struggle Is Real: In a recent investor call, Cumulus CEO Mary Berner acknowledged that some view workplace culture as a “soft elusive concept” when it comes to improving an organization’s bottom line, but she vehemently disagrees. So does Allen, especially when radio’s current challenges are taken into account. “Morale at radio right now is tough and it creates an extreme challenge for management,” he says. “They’re fighting consolidation, syndication and talk of bankruptcy. Employee turnover is high and there haven’t been regular pay raises for years in some cases. Employees know these things and keeping them engaged in that environment makes good management all the more important.” Reach Morgan here, Gentry here and and Allen here.
